A teacher shortage in Hong Kong in core subjects, such as English, has led to interest in the recruitment and retention of second-career teachers. Drawing upon Wenger's theory of identity formation and using data from interviews with eight second-career English language teachers in Hong Kong, this article explores how second-career teachers may be better supported in their professional development. The study found that second-career teachers' skills and experiences were not valued within their schools and that this was reflected in a rigid division the participants drew between the institutionally endorsed identity positions made available to them and the type of teachers they wanted to be. In response to this antagonism, second- career teachers used their position of non-participation to establish identity territories that connected aspects of their first-career identities, such as engineers and managers, to their emerging teacher identities. It is suggested that non-participation, a potentially negative experience in Wenger's framework, was deployed by this group of teachers to create the space they needed to enact their own preferred teacher identities. Implications for attracting and retaining second-career teachers are discussed.

This study explores factors affecting the involvement of regular secondary school teachers in the whole-school approach to guidance and counselling by interviewing 12 secondary school teachers in Hong Kong. Emerging themes include teachers' ownership of their role in student guidance and counselling, the alignment of their disposition with education policies, school missions and culture, and their philosophy in education. Findings of what these teachers are actually doing in guidance and counselling are presented. Implications for policy-makers, administrators and leaders for comprehensive guidance and counselling programmes are drawn from constraints that limit interviewees' full potential in assisting students.

This paper attempts to identify the distinctive qualities of successful veteran teachers, referred to as "expert teachers", which separates them not only from novice teachers but more importantly from experienced non-expert teachers. Based on earlier case studies, this paper maintains that the critical differences between expert and non-expert teachers are manifested in three dimensions: their ability to integrate aspects of teacher knowledge in relation to the teaching act; their response to their contexts of work, and their ability to engage in reflection and conscious deliberation. The paper further addresses the question of why some teachers become experts while others remain experienced non-experts by examining the developmental processes of the experienced teachers in the case studies. The findings suggest that engagement in exploration and experimentation in teaching and learning, in problematizing the unproblematic, and in tasks which challenge teachers to extend their competence are crucial to the development of expertise. The implications for teacher development are discussed.

A questionnaire survey was conducted with 106 in-service teacher education students of a university in Hong Kong to study their motives and commitment in teaching. Three motive factors were identified in their choice of teaching as a career, the most influential one is "intrinsic/altruistic motive", the next one is "extrinsic motive/job condition" and lastly "influence from others". Within the intrinsic/altruistic motive, around 80% to 95% teachers considered teaching is meaningful, they desired to teach the subjects they liked, they wished to help others and to work with children/teenagers. Four factors representing the areas or aspects of teaching which influenced the teachers' dedication and commitment were found, viz., "students' learning and school development", "demands on teaching and school practices", "teaching as a career choice", "teacher-pupils interaction and attitudes". Correlational analyses showed that intrinsic/altruistic motive was significantly related to the four commitment factors, suggesting that the motives held by the teachers in joining the teaching profession (in particular, intrinsic/altruistic motive) is influential upon teachers' commitment in teaching. Further analysis of the item responses highlights the elements affecting teachers' commitment in teaching involve school head, colleagues, students, parents and educational changes, which deserve the attention of the education authority to address with appropriate measures.
